Abstract:
Using 96 triads of self-, manager-, and subordinate-raters all rating the same person along four dimensions of organizational citizenship behavior, this study addressed the equivalence of rating sources using a latent variable approach. Supporting a social perception perspective of ratings, the three rating sources used dissimilar conceptual frames of reference to interpret the OCB items, and differentially calibrated the scale underlying the items. The factor structure of self-raters mirrored the expected conceptual framework of the 4 OCB dimensions whereas different factor structures characterized ratings from the other sources. The implications of these findings to selecting a rating source and to developing OCB measures are discussed.
